if you start in gear, stopped, and while holding the clutch to the floor, shift to neutral, then it grinds trying to get back into gear, that tells me the clutch is dragging. could be bad pilot bearing, warped clutch disk, etc.
if after running in neutral, you push down on the clutch and immediately try to shift into gear, it will grind some. if you push the clutch then wait maybe 5 seconds the trans should be stopped by then.
if you"re talking about shifting while moving, then like tractor vet said you can do it but it takes practice and coordination.
